Abstract
The present study examined the relation between performance appraisal and work behavior within the framework of a theory of motivation proposed by Naylor, Pritchard, and Ilgen (NPI) (1980). The study investigated college students' attitudinal and behavioral responses to grading policies of various courses. The results supported the proposition of the theory that the utility of the act influences behavior. The act to product contingency and the product to evaluation contingency emerged as important factors in understanding both behavior and attitude towards performance appraisal. Although attitudes towards performance appraisal do not influence behavior directly, they appear to play an important role in determining circumstances under which individuals behave rationally with regard to personal resource allocation as proposed by the NPI theory. Implications of the study are discussed regarding the roles of extrinsic and intrinsic motivation within the framework of the NPI theory. Previous empirical findings concerning procedural and distributive fairness are also incorporated into the present study with the NPI perspective.
